基层法院员额法官职业倦怠影响因素研究--以盐城市为例.pdf

摘要

法院作为司法的最后一道防线，确保在审判执行活动中维持公平公正，不仅是审判

司法案件的基本要求，也是建立群众基础的关键所在。基层法院员额法官肩负着维护社

会公平正义的艰巨任务，是司法为民、公正司法、严格执法的有力执行者。法官群体产

生职业倦怠，既不利于法官队伍的稳定，影响国家工作人员的形象，也会影响法制建设，

危及国家法律的崇高地位、社会的稳定。

因此本文通过运用文献研究法，在前人的基础上，对江苏省盐城市基层法院员额法

官展开调查研究。通过访谈了解对江苏省盐城市基层法院员额法官职业倦怠现状、确定

人口统计学差异等变量，选定影响因素。通过SPSS对收集的数据统计分析，确定人口

学统计变量在职业倦怠与各维度上的差异性，同时对职业倦怠可能的影响因素进行相关

分析与回归分析，展开验证，探寻具体的解决措施，为减轻基层员额法官职业倦怠现状、

增强队伍稳定性、激发工作动力的培养管理方面提供更多的理论依据。

本研究发现，盐城市基层法院员额法官存在中等程度的职业倦怠现状，同时研究表

明个人因素、工作因素、组织因素、社会因素与职业倦怠程度及各维度存在显著相关关

系。本研究针对各影响因素，提出通过树立科学的职业期望、坚持长期的知识扩充、建

立健康的保障机制、实行灵活的轮岗机制、健全畅通的晋升渠道、营造良好的人际关系、

完善科学的管理机制、改善群众的固有观念、强化正面的舆论宣传等措施，解决员额法

官的职业倦怠问题，实现法官独立，保障法官队伍稳定，为国家法制建设提供有力保障。

Abstract

Thecourt,asthelastlineofdefenseofthejudiciary,ensuresthemaintenanceoffairness

andjusticeintheexecutionoftrials,whichisnotonlythebasicrequirementforthetrialof

judicialcases,butalsothekeytobuildingamassbase.Judgesinbasiccourtsshoulderthe

arduoustaskofmaintainingsocialfairnessandjustice,andarepowerfulexecutorsofjustice

forthepeople,impartialjusticeandstrictlawenforcement.Jobburnoutofjudgesisnotonly

detrimentaltothestabilityofjudges,affectingtheimageofnationalstaff,butalsoaffectthe

constructionofthelegalsystem,endangeringtheloftystatusofnationallawsandsocial

stability.
